Each year Vardis surveys technology leaders of private equity-owned companies on compensation, governance, and the working relationship with their sponsors. The 2026 edition, fielded in November 2025, drew on outreach to CIOs at more than 1,000 PE portfolio companies worldwide. The picture: technology is central to the value creation thesis - 45% of CIOs say IT transformation is core to the investment thesis - but CIO pay, while rising, remains a relative value next to other C-suite seats.
What do PE-backed CIOs earn in base salary?
Company size is the dominant driver of CIO cash compensation. Mean base salary steps up steadily with revenue, with the largest jump as companies cross $250M in revenue.

If their equity delivers against the investment thesis, respondents expect gross proceeds at exit with a mean of $2.65 million and a median of $1.75 million. Expected proceeds scale with company size, from a mean near $1.7M at companies under $100M in revenue to about $3.0M above $1B - and 45% of respondents expect proceeds of up to $1.1M, underscoring how wide the range of outcomes is.
Who gets hired - and how they are measured
Experience counts: less than 25% of PE portfolio company CIOs are in the seat for the first time. The most common factors in their hiring are having delivered a similar technology and digitization roadmap at a prior company, followed by industry experience. Once in the seat, 83% report directly to the CEO. Measurement, however, lags the rhetoric: while 45% of CIOs say IT transformation is central to the investment thesis - and 93% describe their investor as digitally savvy or aspiring to be - only 19% are measured on a quantifiable hurdle such as IRR, ROI, or MOIC for technology initiatives. Average IT and digitization spend runs 3.4% of revenue, with spend growing more than 9% per year since 2022. The market for this talent stays liquid: 68% of PE-backed CIOs field one to two new job approaches from investors or recruiters in an average month.

Compared with our 2023 survey, CIO cash compensation is up roughly 13%. Mean base salary rose from $265,000 in 2023 to $300,000 in 2026 (median from $247,000 to $280,000), and average target compensation moved from about $335,000 to about $380,000. Expected equity proceeds at a base-case exit rose in step, with the mean climbing from $2.35 million to $2.65 million. Bonus structure has stayed stable as a percentage of base, so the growth in total cash tracks the growth in base salary.

The Vardis 2026 PE CIO Report is based on a survey of sitting technology leaders - CIOs, CTOs, and CDOs - at private equity portfolio companies. During November 2025, Vardis contacted the CIOs of more than 1,000 PE portfolio companies worldwide and asked about compensation, board communication, their roles and results, and their priorities for 2026 and beyond.
